Feel The Burn

Last week I visited Jekyll Island, Georgia as part of a leadership program. If you have never been to the Golden Isles of our state, I hope you will make an effort to visit sometime. Not far from Jekyll you also have some incredibly preserved treasures like Cumberland Island and Sapelo Island. The entire region provides a rare and amazing combination of beaches, wildlife, restaurants, and recreation. Truly something for everyone in this beautiful part of Georgia.Jekyll Island

One afternoon we went on tour with Joseph Colbert, Yank Moore and other members of the Jekyll Island Authority Conservation team—a group charged with everything from protecting nesting loggerhead turtles and dune systems to preserving the integrity of tidal marshes. They showed us how they tag and track alligators, rattlesnakes, armadillos, turtles, bobcats and more in order to understand patterns, threats, and ecosystems. The diversity of wildlife was fascinating, but I have to say the most intriguing part to me was the discussion around prescribed/controlled burning.

Feel the Burn

Fire and burning is part of the natural cycle and ecosystem. Our modern human tendency to suppress fire actually increases the presence of invasive, homogeneous plants and weeds, effectively killing native grasses and flowers, and in turn reducing plant and animal diversity. Prescribed burns not only limit the damage of future fires caused by lightning or other sources that could severely damage the habitat and animals, but they also eliminate intrusive and dominant plants and brush that actually hinder the emergence of the far more diverse, vibrant, beautiful growth underneath. Ironically, the dominant, invasive, homogeneous plants and brush that grow in fire-suppressed areas are more flammable, so when fires do occur the damage is far worse. (These are the Clark Notes. Listening to Joseph describe the process and rationale of controlled burns was convicting. It made me realize we often allow the known and visible to limit our vibrant, full, beautiful life and the possibilities that exist deeper in all of us. Pain (burning/fire) is inevitable, but short-term discomfort or perceived danger is a necessary part of a rich, diverse, flourishing future. Too frequently we inaccurately associate homogeneity with safety.

If you are a graduating senior

You are almost done. Congratulations! Seriously, congratulations. You may have always expected to graduate high school and move on to college, but in reality tens of thousands of American students do not. You’ve worked hard and accomplished a great milestone in your life. Well done! But… (you knew that was coming, right?) now the hard work lies ahead. You can see it as hard, or see it as an opportunity.

Sure, it would be easy to go off to college and keep doing what you have done. On some level, you have a recipe for success. Good grades, achievement, leadership, contribution. All good things. But what lies beneath? What do you know is within you that is going to require some burning to bring forth? What scares you but excites you? What do you want to be, to accomplish, to achieve, to explore? College is an opportunity for finding those things.

I am not saying you have to completely reinvent yourself, but I implore you to spend time this summer, before you leave home, to reflect on why you are going to college and how you are going to intentionally grow, thrive and develop there. Be bold enough to burn. Be courageous enough to peel back the top layer (as impressive or pretty as it may appear on the outside) to expose those parts of you perhaps only you know or believe have been suppressed, so they can rise and flourish. The process is not easy or painless. But Joseph would tell you, and I’m telling you, most people twice or three times your age know suppressing the fire is far more damaging in the long run.

If you are a junior/sophomore

In terms of college, it is easy to only see the top layer. You know where mom and dad went to school. You’re surrounded by the big schools or popular schools in your state and region. You read the list of highly ranked schools that are commonly cited in articles. You’ve been told about the “acceptable” or “expected” schools for a student from your school, community, or neighborhood. Burn them down (the ideas—not the schools!). The landscape of higher education, like the biodiversity under the visible, dominant intrusive top-layer is rich, vibrant and beautiful. But it will take some work to lift it up and see it.

So when schools email you or send you invitations to visit; when you receive brochures in the mail or someone from a school you’ve never heard of calls you; when colleges visit your city or school next fall, I urge you to pause and consider. If you do not at least dig down, burn through, and explore the variety of options you have, you will continue to see your choices as limited and suppressed. And that is not what the admission process is supposed to be. Instead it should be dynamic and life-giving. In the end, you should only go to a highly visible school after you have recognized and considered all your options and then chose it.

Regardless of where you are in this process, I challenge you to not accept what is in front of you because it appears safe, comfortable, or acceptable. And that does not only apply to colleges, my friends—that applies to life in general.  Safe, comfortable, acceptable, homogenous… if too many of those adjectives are your rationale for anything, you have some burning to do. You will be glad you did.

Love… and Admission

I’m not usually too big on celebrating February 14, to be honest with you. I have nothing against chocolate or flowers or cards, but there’s something about this fabricated, highly marketed, contrived “holiday” that feels forced, disingenuous, and insincere. Ironically, Valentine’s Day is everything love is not supposed to be.Valentines Day Buzz

But you didn’t come here to listen to my love advice, right? Unfortunately, that’s exactly what you are going to get this week, because guess what–love and college admission have a lot in common. In hopes of setting the mood, our staff, some of their kids and spouses, as well as a few Georgia Tech students put this Valentine’s Playlist together for your listening pleasure. I’m guessing that, like me, you have not heard of some of these. I even question if a couple are actually love songs at all. But these are folks I love and trust–eclectic but thoughtful. If you think about it, your college considerations and visits should be this way too. Just because you have not heard of a song (university), don’t discount it. Just because it’s not your normal genre, region, type does not mean you won’t find a new favorite– with both songs and schools.

1- You Have Lots of Options.  If you are a junior or sophomore you are starting to get some appreciation for this right now thanks to all of those glossy, shiny brochures and letters showing up in the mail. Think about it. They are putting their best foot forward: sunny days; beautiful, sweeping shots of their grand, manicured grounds; picturesque moments under captivating trees as the sun fades warmly in the distance. What are they actually saying? “We think you are great. Come check us out. We’d love you to move in for four or five years.”  Love letters, my friends.

2- Love Yourself First. I never said it wouldn’t get cheesy, but there is enough room on the heart-shaped cracker for some truth too. If you are going to find the right romantic match–and the right college match–you have to look within first. Who are you? How do you best learn? How far away from home will you feel comfortable? What type of people bring out your best? How much can you, and should you, pay for this opportunity? (Parallel may break down a little on that last one). Anyone who has been married more than a few years–and certainly anyone who has been married more than once–will say you have to love yourself, know yourself, and understand yourself before you can possibly love another person. College is no different. You can’t answer “Where you are going to college?” until you first answer “Why are you going?” Same is true for dating. Maybe you should take yourself out for V-Day tonight or later this week. Don’t go to a movie. Don’t go somewhere you know a lot of people. How about a slow, quiet stroll? We all probably spend too little time alone anyway. Don’t get in so much of a hurry with dating or college that you forget to listen to your own dreams, needs, hopes, and goals.

3- Be Realistic. I’m sure you are thinking, “First the cheese and now the dream dies.” Bear with me. Here’s the thing: some people like to flirt—and colleges will too. Your heart may flutter when you get some very flattering letters from schools. You could see pictures of the suitor standing by her Gothic castle, or in some far away land wearing a shirt with an inspiring seal on it compelling you to write a love letter back (aka an application). I’m not trying to kill the romance, but I am urging you to keep one foot on the ground. You want to take a shot at the supermodel? For the low price of $75 and another essay, you can. Time, love, and money are always connected. ALWAYS. I’m just saying if your SAT and GPA are in the school’s bottom quartile (or if both are in their top quartile but the admit rate is less than 20% a year) you better send a few love letters to equally interesting places which do not show up on the cover of every publication in the nation.

4- Say What? Love, and by extension admission, can be confusing. Sometimes you need a friend to translate what a potential boyfriend/girlfriend/ suitor is saying. I’m here for you. “Maybe” (also known as defer or waitlist) does not mean “No.” Keep your head up, man. She just said “hold on.” Of course your feelings are hurt—you wanted an outright “Yes.” Does it sting? Sure. But shake it off and keep the big picture in mind. You professed your love on your application. You said four years together (followed by a lifetime of donation solicitations) sounded magical. Now they want your fall grades and a quick statement about why you are still interested, and you have your arms folded, nose scrunched and back turned. Love hurts. (Apparently, “Admission Hurts” ended up on the cutting room floor.)Dr. Suess

If someone else said “Yes” and you are fired up about that relationship, great. You found your match! Awesome. But don’t let your ego get in the way of seeing this through because of a maybe. You won’t learn anything about yourself, or love for that matter, by quitting.

5- No Happens. Denied, rejected, and turned down. Harsh words, for sure. But you can’t view them as anything more than re-directions. The same is true of failed dates, break-ups, or declined promposals. Re-directions. New opportunities are coming. Better days are ahead. Need to cry? Fine. Need to scream out the window at high speeds? Buckle up and watch for mailboxes, but okay. Burn the hoodie, rip off the bumper sticker, shred the poster. You do you. But then get your head up so you can get excited about the other options you have. And don’t look back. A: You shouldn’t give them the satisfaction, B: You owe it to yourself and the one you end up with to be all in.

6- Right for them does not equal right for you. So there was this girl in college… Short story is she was pretty, smart, funny, athletic, and generally a good person. Lots of guys wanted to date her. She had guys buying her meals, walking her home, and constantly asking her out.  She had guys sitting in on classes they weren’t even enrolled in to try to talk to her. Uhhh…well, that’s what I heard anyway. In the end, who did she like? My roommate. And his response? “Not interested. I don’t see it.” I never said he was smart. Just said I knew him. But here’s the point– it’s easy to believe a college is right for you or is a place you should apply or attend because a bunch of your friends, family, and classmates are into it. Have the confidence to make your own decisions.

I realize six points is random but I’m going to stop there because getting into parallels about double depositing or transferring seem dicey. At the end of the day, my best love and college advice is follow your heart and choose wisely. Have a great Valentine’s Day. I hope at least one of our songs brings you a smile or a new artist to follow.

Thanksgiving 3

Happy Thanksgiving! I hope that you are skimming this after waking up from a nap, or while boarding a plane after great times with family and friends, or as you are rousing from a food coma, or as a break from side-splitting laughs with family, or best of all that the Thanksgiving week is over completely because you chose to just read a novel– or absolutely nothing– over the break.

Thanksgiving is my favorite holiday for 3 reasons.

ThankThanksgiving...and What I'm Thankful For!sgiving knows who it is. It’s not trying to be another holiday. It does not have to prove itself by encroaching on Halloween. It does not demand presents or fill the shelves with Hallmark cards or boast “the city’s largest fireworks finale.” Thanksgiving is comfortable in its own skin. And being totally confident in who you are is a bigger and more valuable gift than anything you could find on Amazon or pile onto Santa’s sleigh. Unfortunately, peace and self-assurance are two of the rarest qualities in our society right now. They are a challenge for anyone. They come from slowing down and considering how you are made, and for what purpose you are made. So while you are away from the frenzy of school, teams, work and routine, take some time to reflect this week on how who you are informs where you will learn, grow, connect, and thrive. If, after doing that, the list of schools does not change, kudos. Go back to sleep. But if perhaps your list has been overly influenced by rankings; if it has been too informed by pressure from someone else (even someone who deeply loves you); if it’s filled with big name schools just because they’ve marketed more heavily or dominate your community in terms of alumni, you can still close your eyes again… just consider as you drift off if those places are really you.

Thanksgiving keeps it simple.  “Just show up.” “Bring a side.” “It’s all good, I ordered a pre-smoked turkey this year.” The language around Thanksgiving is calm, easy, encouraging, and optimistic. There is an underlying confidence in simplicity, because even if there is some traffic on the way or Aunt Lauren overcooks the potatoes, folks are still going to show up, eat some food, watch a game, talk, relax, nap, rinse, and repeat. And guess what, seniors? A year from now it will be you coming home for break; it will be you lugging home three months of laundry; it will be you texting the week before to request a certain meal this week; it will be you breaking up with your high school boyfriend. (What? Too soon?) So keep a simple confidence when you get deferred from your ED school. Keep a simple confidence when you are waiting three months for an admission decision. Keep a simple confidence when you see classmates get admitted before you. Those things are just traffic, which you know as well as I do are quickly forgotten once you sit down at the table or lay down on the couch to watch a game.

"If you see a turtle on a fencepost...

Thanksgiving is about giving thanks. There is a saying (with numerous speculated origins) that is commonly referenced by politicians, “If you see a turtle on a fence post, you can be sure it did not get there by itself.” On some level, however, we all fool ourselves into thinking we have achieved, succeeded, or climbed on our own, because we know that it has taken a lot of work. But today, I’m asking you to reflect on who in your life has helped facilitate your success. Who gave you that job? Who selected you to be on the team or named you captain? Who took time after teaching and coaching and grading papers to also write a letter of recommendation for you?

And in this season in particular, let’s not forget the basics that many can’t count on—who puts food in the fridge, washes the laundry, and keeps the house warm and safe? If you’ve never considered those things, perhaps an extra hug and a more sincere thank you is in order this week.

Know yourself, keep it simple, and say thanks. Thanksgiving lessons that transcend the season.

Challenge By Choice

This past August I went backpacking in Scotland with 10 first-year Tech students. Our trip was led by Outdoor Recreation Georgia Tech (ORGT). One of their core tenants is “challenge by choice,” which means most of the activities have modifications based on your comfort level. “Today we are mountain biking. You can do the 23 mile trail with boulders, jumps, rattle snakes, and a few places you could careen off the side of the mountain. OR you can do the eight mile loop around the lake.” The goal is to give the participants options, but also to push them outside their comfort zone and stretch them beyond what they think they can do.

On our trip, however, there were no options. We were going point to point, and the distance was what it was, with one exception: Ben Nevis. At 4,400 feet Nevis is the highest peak in Great Britain. While it may not be Pike’s Peak, I could not see the summit from the trail head and there were lots of switchbacks.Mountain

After the first hour of climbing, our group naturally broke in half. The lead pack had more experienced hikers and moved at a pretty aggressive clip. I was not in that group. I was in the back… actually, the way back. After 2.5 hours we stopped for lunch, estimating we were about halfway up. Folks were tired. We had blisters, we had headaches, and we also had real doubts.

As we resumed our hike, the plan was to go 20 more minutes and check in. We’d plod forward, step by step, trying to talk about random subjects to keep our minds off of the hike. For the next hour we went from one logical stopping point to another. “Everyone good?” A few “Yeps,” a few “I think so’s,” and a few closed eyed grunting nods. “Challenge by choice,” one of the ORGT leaders would say. “We can turn around if y’all want, but I think you can at least make it to the next point,” as she pointed toward a large cairn a few hundred feet up the trail.

Ben Nevis taught me five lessons that are applicable to both life and college admission:

We all have more in us.
Admission websites, publications, and presentations often talk about competitive GPAs and rigor of curriculum. But we fail you by not always describing why we care to see you stretch and challenge yourself academically. Very little of our conversation in committee is about your ability to actually do the work. Most applicants to selective colleges have that covered. The truth is that some of the greatest difficulty of the first year is re-establishing yourself and a community around you; or adjusting to living in a completely new part of the country; or figuring out if you should use the warm or cold cycle on the washer. So in the admission process at competitive schools it’s not about the number of difficult courses you take, it’s about a character trait. It’s not about seeing that you packed in more but that you put in more, so that when you arrive on campus you thrive in the classroom and have the capacity to engage, influence, and connect outside the classroom. When we review your application, and particularly your transcript, we are asking if you have chosen challenge, because we want evidence that when you are stretched you respond well. So what is the next level for you? Maybe that is something quantifiable like taking HL instead of SL Spanish, or perhaps it is less tangible and translates simply to working harder or learning more deeply in a particular course you are taking. Set your eyes on the next switch back, and pull your backpack straps a little tighter. This is not about getting in. It’s about preparing and also learning an incredibly valuable lesson that will set you up for success in college and beyond—there is more in you!

Celebrate your wins! It's not a race
One student, a hard-core swimmer who was recruited by Division I programs, was in the back with me as we neared the top of the mountain. In a pool, she can swim all day (literally).  But the term “fish out of water” has never been so fitting. We saw the crest and she was pumped. But as we drew closer, it became clear it was a false summit. We found a natural stone bench and sat down to have water and a Kind bar. She looked around at the incredible views and vistas, then looked back down the mountain at hikers who appeared like tiny specks at the bottom. “This is beautiful,” she said, then added astutely, “I know a lot of people will never see this.” The vantage point was incredible. And she could not have been more right about the latter piece too. Getting there had taken a ton of work and we’d seen several groups turn around along the way. About 83% of high school students graduate, and only 65% of those go on to college, which means approximately half the students who started the climb are not sitting where you are. So when you get accepted to college, whether it’s your first choice or your fifth, celebrate your win. Consider the work that it’s taken to get there and the people who have been encouraging and supporting you on your climb. Look back at your hard work and stop to appreciate the view. (We celebrated with Skittles. I’ll leave your reward to you. Just promise me you’ll slow down, enjoy, and celebrate.)

There’s more than one summit.
This is your climb and your trek. You know where you’ll flourish. You know where you’ll find a community to challenge and stretch and support and encourage you. And if you are doing this search and application process well, you’ll realize there are many places to find the view and experience you need to realize your dreams. So don’t let a family member or a friend tell you that there is only one school you “need” to go to or “deserve” to go to. If a place is too cold or too homogeneous or too pretentious or too urban for you, it’s false summit for you. You define your summits.

It’s not a race.
Holistic review by definition means schools look at way more than one number (GPA) or a set of numbers (count of AP/IB/Honors, etc.), and certainly more than test scores, which continue to decline in predictive value. The person to the top the fastest does not necessarily win, and admission decisions from highly selective colleges will not be quantifiable. The student hiking in the back of our group had never been on a trail. She was not as fast as some of her peers, but her desire and indefatigable spirit were unrivaled. As we sat at the false summit dividing out red Skittles, I asked, “You good?”  I’ll never forget her response, because when she looked up at me I thought she was going to cry. But instead she replied, “Rick, I didn’t come her for nothing.” Wow! We got up and trudged another 45 minutes to the top. Selective colleges want to admit students like her because they are grinders, workers, strivers. Sometimes these are students whose parents did not attend college, and yet they’ve achieved incredibly inside and outside of school. Sometimes this is the student who was diagnosed with a life-limiting condition in their sophomore year requiring eight surgeries, yet they’ve still managed to make B’s while juggling constant treatments and medical attention. Sometimes this is the student from a school which didn’t offer Differential Equations and courses beyond AP Computer Science, but who sought out online options or dual enrolled at a local community college for a challenge. On a scatterplot, they may come in below a college’s profile, but an X and Y axis can’t capture “I didn’t come here for nothing.”

Hike Well.
You can’t fake number four (see above). You may be the kid in the front group with plenty of exposure to hiking, a high dollar backpack, and Gortex boots. If that is your background, this becomes a matter of how you climb. I wrote last week about controlling what you can. You control how you hike. The admission process is not fair. You will see a student with “lower scores” get admitted to a school where you do not. You will see a recruited blue-chip athlete get into a university that does not admit your best friend who took “better classes.” It will happen—it happened last year, it happened a decade ago, and it will happen this year. Want to know what doing it right looks like? When we reached the top, the first group had been there an hour. It was chilly, it was blustery, and they still had a 2-3 hour climb back down. But they waited. When we rolled in, there were high fives, hugs, and applause. It was one of the most genuine, inspiring moments I’ve been a part of in a long time.

If you are defining your own summits, then seeing someone else get there too is not going to bother you, it’s going to encourage you. That, my friends, is character. And character, for all of us, is a challenge by choice that lasts a lifetime.

Freshman Application Review – The Nuts and Bolts (part 1 of 2)

If you’re reading this blog you’re likely a high school student (or connected to a student!) who is, or soon will be, applying to college. Once you send in your application, you probably wonder what in the world happens between the time you hit “submit” and when you receive your admission decision.

This year we’re changing the way we read freshman applications. This week and next I’ll explain why we made this decision, what we’re doing differently, and, most importantly, what it means for you!

How We Got Here (a little background)

First Year ApplicationLet me start by explaining how we got where we are now. Institutions across the country have seen large increases in applications over the last decade (not news to most of you!). But the growth in applications is rarely followed by an increase in staffing, leaving admission offices with roughly the same number of admission staffers processing and reading applications as we had a decade ago when we received a lot fewer. You can see how this could impact our review of your application and attention to your needs throughout the admission process. From a leadership perspective, we also have to consider how this volume affects our staff members. Admission offices across the country struggle to retain staff, due in large part to the nights and weekends staff are asked to give up to read applications.

Each full-time reading staff evaluates anywhere from 2000-2600 applications over a roughly twelve-week period from October through March. Our expectation was for our staff to read approximately 50 applications per day, or 250 per week. That accomplishment alone would be daunting, but along with reading, our staff is also expected to give information sessions, answer emails, plan events, work with student recruitment teams, and coordinate other responsibilities in our office. Staff are left wondering how to prioritize file review, customer service and project responsibilities throughout reading season. It was clear we couldn’t continue for fear of mass staff defections!

Times Are Changing…

Last spring we surveyed our (very burned out) staff to find areas for improvement. Several themes emerged for file review, including a desire for more accountability, efficiency, norming and clear office priorities. Let me unpack these:

Accountability – We all remember “that person” on a group project who we didn’t think pulled their weight. The same perception was happening in file review, and, true or not, it’s a hit on office morale. Additionally, from a leadership perspective, there is nothing fun about pressuring/nagging/cajoling staff to read the applications assigned to them.

Efficiency – We had some big technology hurdles and we’re addressing those while implementing our new review system, making it much easier for us to adopt a new model.

Norming – Staff felt the evaluation they gave an application initially carried too much influence throughout the process. In other words, in committee we relied heavily on the notes from the initial reviewer. While there were additional eyes on the application, advisors felt the decision they made without anyone else’s perspective carried too much weight later on.

Office Priorities – When staff were left to read on their own, when and how it was done varied widely and some people managed their time better than others. Not being seen reading at your desk (even if you were reading late into the evening at home) contributed to the accountability issues mentioned above.

Two Heads are Better than One

All of this leads up to our adoption of Committee Based Evaluation (CBE). What is CBE, and how can it address these concerns? First and foremost, we cannot take any credit for the concept. We tip our hat to the ingenious staffers at the University of Pennsylvania who developed the CBE model, and to their leadership for supporting the concept and willingness to share with colleagues around the country. I encourage you to read this article about CBE (or this one) if you want to dig in even more.

The overarching concept: together, two staffers can do better and more efficient work than one alone. To get into the weeds a bit, it means having two staff members spend an individual 8-10 minutes on an application (16-20 total review minutes) is not as efficient as having two people review and discuss one application for 8-10 minutes. The time in which an application is reviewed is the same, but it is accomplished in roughly half the time because two people look at it together.

You may be thinking this is not saving time because you cut the staff to file ratio in half. We’re getting around that in two ways. First, the 18 seasonal review staff we hire each year will make up one half of our CBE pairs. They are invaluable to our file review effort and are here training as I type to prepare for this change in our process. CBE also saves us time by allowing us to take a file to a final decision earlier in the process. If two people have reviewed and discussed an application, we can feel more confident in the decision they recommend than we could with the input of only one person.

The team approach to file review also addresses accountability because staff are assigned a partner and times to read, and must ask permission of their supervisor to be excused. It’s a bit of micromanaging their time, but, as I’ve said to staff, we’re only asking to do this for about 12 weeks out of the year. The benefits outweigh the negatives in our minds and also send a clear signal about prioritization of our office and individual time during file review season.

Drivers and Passengers

It’s also important for you to know who is doing what in the review. Here at Tech, the driver will read the school report/profile, transcript and recommendation letters. The passenger will read the application, including the activities and essays. Both the driver (permanent staff and territory managers) and the passenger (seasonal staff) will open an application and review a summary sheet together.

The driver has inherent knowledge of the school and is expected to provide a summary to the passenger. For example, the driver might say something like, “This is a school in an affluent, suburban part of Atlanta where most students will attend college. They offer a robust AP program, and students admitted to Georgia Tech in the past took an average of six of those courses. The driver and passenger will read their assigned portion of the application file and discuss an applicant’s strengths and weaknesses and fit to Tech. After CBE is complete an application can move on to an additional committee. So, yes, committee reviews still exist, but we hope to narrow the focus of committee to the applicants needing further discussion the most.
